In the face of war, Ukrainian leaders have transformed the concept of hybrid work into a masterclass on resilience, adaptability, and human-centred leadership.

In the face of extreme adversity, leaders immediately focused on ensuring the safety and well-being of their teams. They maintained constant communication, tracked employees’ locations and assisted with relocations when possible. Even without revenue, leaders prioritized paying minimal salaries to provide stability.
Here in Ukraine, during the first weeks of the conflict, we kept in touch with everyone and asked about their location. Since it was extremely difficult to move to safer parts of the country due to massive migration, clients were contacted and asked for their help in finding options.
This human-centered approach emphasizes that in times of crisis, the primary responsibility of leadership is to protect and support their people. This translates to proactively identifying and mitigating risks – whether physical, emotional, or logistical – that may disrupt employee well-being and productivity.
Empower Problem-Solving
Ukrainian leaders’ ability to instil adaptability has been critical to maintaining business continuity. They designed processes enabling employees to work effectively despite power outages, air raid sirens, and sleep deprivation.
For instance, many teams operate with detailed action plans tailored to various extreme scenarios, equipping employees with the tools and autonomy to act decisively.
Some of Ukraine's largest companies demonstrated a maximum level of systematic approaches to all wartime scenarios, such as converting office spaces into shelters, relocating employees and their families to safe zones, and even developing instructions for actions during a nuclear explosion (providing special kits and suits for employees and their families).
Global leaders can take inspiration from this approach by encouraging individual problem-solving and resilience. Equipping teams with resources, clear protocols, and a culture of empowerment ensures they can navigate disruptions – whether caused by crises, natural disasters, or economic shocks.
Redefine Resilience
In Ukraine, resilience is not just a concept; it’s a way of life. Leaders encourage their teams to focus on core issues and take initiative, even under immense stress. They foster a culture of mutual support where humor and optimism provide emotional relief and strengthen connections. For example, group chats remain active during challenging times, ensuring employees feel supported and informed.
When a leader explores the interests, needs, and emotions of their employees as a whole, it creates a much stronger connection.
Employees are not machines or resources; they are the most valuable and powerful driving force of a business.
For leaders worldwide, this highlights the importance of fostering human connection within teams. Open communication, a shared sense of purpose, and a supportive work culture help individuals navigate challenges with confidence and composure.
Balance Structure with Flexibility
A key takeaway from Ukraine is the need for a flexible hybrid model that adapts to unpredictable circumstances. While infrastructure investments like satellite internet and office batteries helped maintain operations, attendance at the office remained voluntary. Leaders trusted employees to decide what worked best for them, balancing autonomy with operational needs.
This is a trust-based model, where flexibility is coupled with clear expectations and the necessary tools to succeed. Such an approach fosters employee engagement and encourages accountability, even in volatile environments.
Introduce Purpose-Driven Initiatives
The wartime context has redefined how Ukrainian companies support employees. Many organizations have introduced programs to address the specific needs of veterans and their families, offering counseling, financial assistance, and well-being initiatives. These programs exemplify the power of aligning business goals with a deeper purpose, particularly during crises.
For global leaders, this demonstrates the value of implementing purpose-driven initiatives that address the holistic needs of employees. Whether it’s mental health resources, community engagement, or diversity and inclusion programs, aligning business strategies with people-centric values can strengthen organizational culture and employee loyalty.
The Role of Optimism
In Ukraine, optimism is practical, not performative.
Leaders celebrate small wins – shorter outages, improved air defenses, new aid from international partners or successful projects – to maintain morale.
